  • Your Staff Are Hiding Their Menopause Symptoms. Here’s How You Can Help

    Menopause isn’t exactly pleasant, to say the least, but a new survey says that workplace culture is making the process just that much harder for many female workers because they feel they can’t talk about their experiences as they’re having them in the office. The study may prompt you to have a conversation with your workers about creating a supportive and open culture. 

    The survey of 900 employed U.S. women, from San Francisco-based resume service LiveCareer found that 97 percent of women who are experiencing menopause symptoms felt pressured to either hide or downplay what they were experiencing, news site Human Resources Director reported

    The report says 91 percent of women begin experiencing symptoms before they turn 50, which often coincides with reaching leadership levels in their career progression. In terms of symptoms, 61 percent experience mood swings or anxiety, and 60 percent say they have issues when trying to focus and stay productive. Meanwhile, 51 percent say they go through “brain fog,” and 46 percent say they have sleep-related problems. All of these symptoms may impact women’s day-to-day workplace experience, even affecting their performance and their interactions with colleagues or direct reports. LiveCareer’s report highlights this, noting that this can “erode confidence and concentration,” and the data backs this up, with 69 percent of respondents saying they experience “significant” work performance impacts when they’re suffering symptoms. 

    As to why so many women feel they can’t talk about this in the workplace, 61 percent say the culture “doesn’t support these conversations,” and a depressingly high proportion—61 percent—also say they fear being judged. Thirty-three percent think it’s not relevant to discuss the matter at work, which is their prerogative of course, but a worrying 18 percent say they don’t trust HR—possibly implying they feel the HR department will somehow use this information against them in the future. As the report notes, this experience has bigger implications, including on workers’ mental health, since “a culture of silence and stigma leaves many midlife working women managing serious symptoms without support.”

    Why should you care about this? 

    You may feel that your open, friendly company culture means yours is an organization where a female employee experiencing menopause feels accepted and supported. But the data show that this might not be true, and that many women may be holding back on talking about their menopause or partly hiding the impact it’s actually having on them. Talking to your staff to make it clear that you will support them through the process may go a long way to boosting the morale of menopausal workers, and it also shows that you’re an inclusive, compassionate leader—characteristics that may help lift workforce morale.

    The LiveCareer data also shows that nearly one in three women experiencing menopause have thought about changing their jobs or dialing back on working hours. This clearly has implications for their employers, who would have to go through the time-consuming and expensive process of recruiting to replace that role, or at least shuffle resources to cover someone who’s dialing back on hours worked.

    Dan Simons, co-owner of the Founding Farmers Restaurant Group, a medium-sized D.C.-based company, recently landed his company in the spotlight for the right reasons when he explained that he encouraged workers to talk about mental health. “If you can leave your problems at the door, then I can presume you must be able to leave your left leg at the door,” Simons said, highlighting a certain hypocrisy in some workplace cultures. “I just don’t believe people can truly separate parts of themselves, nor should they, nor is it the most productive way to live,” he said.

    For the first 15 years of my career, I commuted into an office every day. This meant that by the time I had children, my workplace contributions were invisible to them. All they noticed was my absence, not my leadership skills at work. I missed a lot, too: Some days I left the house before they woke up to make it to my first meeting, or walked in the door too late to hear the highs and lows of their days.

    Now that I take fundraising, hiring, and sales calls from home a few days each week while my daughters do homework or play in the next room, they have exposure to the reality of my work. I hope the lessons they are learning about work and its place in a full life will have a positive impact on them in the years to come. 

    As the return-to-office movement gained steam over the past few months, bosses don’t understand why people aren’t returning to the office. They’re voicing concerns over productivity, creativity, culture, advancement, and mentoring–and even asserting that the remote and hybrid work experiment of the past few years has reinforced the critical importance of sitting in an office. Wall Street executive Steven Rattner questioned the effectiveness of remote work, relying on statements from Salesforce CEO Marc Benioff, Meta CEO Mark Zuckerberg, and JPMorgan CEO Jamie Dimon to further his argument. More recently, OpenAI CEO Sam Altman called remote work “one of the tech industry’s work mistakes.”

    It’s probably not a surprise that employees don’t feel similarly–new research shows that employees still aren’t permitted to work remotely as much as they’d like. And it is hardly a coincidence that the demographic which benefited most from the old system has also expressed the most anxiety about changing it. But we shouldn’t confuse the feelings of powerful men with facts.

    Despite all of the efforts of the feminist movement that have spanned generations, the reality is that it still largely falls on women to challenge gender inequities in society. Women are still trying to do it all, despite CEOs preserving work arrangements that are outdated and counterproductive when it comes to modern families and changing gender roles. By reimagining when, where, and even how we work, we can make meaningful progress toward gender equality and address the dramatic underrepresentation of women and people of all genders in our companies, particularly at the most senior levels. 

    We’ve been stuck in the same corporate work norms since the late 1940s when many families could live comfortably on one paycheck and just a third of women worked outside of the home. While so much else has changed (women entering the labor force in record numbers in the late 1960s; the Anita Hill Senate hearing in 1991 that centered the movement around the compounding effects of race and class, the internet revolution, a pandemic that sent millions of workers home and yet didn’t crater the economy), we are being told the only way to work is to return to a schedule invented with the Model T.  

    The case for flexible work has a social and moral imperative. It helps retain women, reduces burnout, and makes it easier to have children and deliver on caregiving responsibilities. According to a recent survey of female hybrid workers that combine in-office and remote work, 88% believe the flexibility of hybrid work is an equalizer in the workplace, and two-thirds say it has had a positive impact on their career growth path. Flexible work provides greater opportunities for career advancement across gender lines and increases the number of women in leadership, which is good for business. Companies with more women in leadership have more engaged workers and are more profitable.

    Ninety percent of women want the ability to work remotely, including fully remote or hybrid-work options, and with it have experienced an increased sense of belonging, greater psychological safety, and, thanks to less unstructured time with colleagues, fewer microaggressions. This is even more pronounced for women of color, LGBTQ+ women, and women with disabilities. Support for flexibility and the ability to work remotely is inextricably tied to gender equality and benefits us all: women, men, and marginalized genders. 

    The primary breadwinner role is disappearing, with 29% of opposite-sex couples earning the same amount of money and women out-earning their husband in 16% of marriages, and yet, women still spend two more hours on caregiving and 2.5 more hours on housework. Whether a stay-at-home mother or one that works outside the home, mothers still take on the lion’s share of caregiving and domestic responsibilities, even though that work continues to be woefully undervalued, underappreciated, and undercompensated.

    For opposite-sex couples with two wage earners, remote work supports gender equality at home by increasing a mother’s paid labor and increasing a father’s domestic labor. Fathers who work from home more frequently perform a greater share of housework and childcare, and their partners are more likely to be employed and work more hours in paid labor. There’s more: Children benefit long term economically and socially when their mother works outside of the home: daughters are more likely to be employed, be supervisors, and earn more, and sons spend more time doing chores around the house and taking care of family members. 

    To be sure, flexibility can go wrong, especially if employers reward the people who spend more time in the office with all of the raises, promotions, and plum assignments. In such a scenario, flexibility could inadvertently contribute to a gender gap in pay and advancement. Proximity bias, the unconscious tendency to favor those that are physically closer to us, is a real pitfall and can lead to two classes of workers that break down by gender and race, with the less favored class being women and workers of color. 

    At the individual level, the benefits of flexibility for employees don’t always hold. When your commute only requires you to walk a few feet and open your laptop, it’s easy to extend your work day, which can have a negative impact on well-being and increase conflict between work and family, particularly for women. Anyone who has tried to work from the middle of their kitchen table knows how challenging it can be to focus when you’re not in a dedicated workplace, especially if you can’t access or afford childcare.

    But these downsides are worth the tradeoffs. The real reason flexible work arrangements haven’t worked or have led to a perception among CEOs of poorer outcomes is that companies haven’t invested in the education, practices, and policies which promote gender equity and improve their workplaces, such as paid leave and mentorship programs. Flexible work certainly isn’t the only key to a more gender-equal society but it’s a hell of a lot better for the most marginalized workers.

    The data on hybrid and remote work arrangements is “at best inconclusive,” which Rattner himself concedes. Flexible work isn’t an excuse for workers to do less work, but rather for them to do more lifemore focused work, more family time, and a greater focus on their well-being. It’s not a rejection of work, but a renouncement of a system that hasn’t served us well. 

    It’s within the power of companies and CEOs to recast the “ideal” worker, value workers who shoulder domestic and caregiving responsibilities, support flexible work arrangements and policies and equip managers to lead through the multidimensional challenges of flexible work. 

    However, the onus is not just on CEOs. All workers, when and where possible, can support flexible work by choosing it for themselves and empowering colleagues to work when and where they need to.

    We must destigmatize flexible work and prevent it from becoming another mommy track, a career path for mothers that offers flexible work at the expense of career advancement–or even worse, another version of the tired misogynist trope “women belong in the house.”

    Flexible work will continue to be a win for women as long as it doesn’t come with penalties, like slower paths to promotions or relegating women to pink-collar fields. And like parental leave, men need to take it without consequence, too, in order to support gender equity and make a powerful statement about the value of caregiving.

    Three years ago, flexible work was novel. Two years ago, it was normal. Today, it’s necessary. Our future workplaces–the ones my children and yours will inherit–rely on us to get this right.

    This summer I was at a gathering in the weeks after the Supreme Court decision striking down Roe v Wade. A senior executive from one of the country’s largest corporations was asked about his company’s reproductive rights benefits. As is befitting of his company’s size and stature, he sketched out, with some pride, its top-of-the-line health care benefits. He went on to describe how pleased–and relieved–his senior leadership team was when they confirmed that their health insurance already covered travel for medical procedures. This means that it covers travel from states that restrict reproductive rights to those that provide abortions.

    He was pleased because the travel provisions were in place, yes. He was also pleased because it meant his company did not have to take any action in those immediately post-Roe days. Instead of having to “make a statement,” they could keep their proverbial corporate head down and not risk “becoming part of the story.”

    Crisis averted. Sigh of relief.

    Except maybe not. Because sometimes remaining silent is not a bullet dodged, but rather a cost postponed.

    And the cost, in this case, can be many of the women who work for–or buy from, or invest in–your company.

    Women cannot afford to stay where they do not have support

    Ellevest recently introduced its proprietary Ellevest Women’s Financial Health Index. The index is the first-of-its-kind, quantitative measure of the financial health of women in the U.S. It includes inputs like the gender pay gap, the availability of paid family leave, inflation, and women’s representation in government and corporate leadership. Also included is a measure of reproductive rights, given that they have a fundamental financial impact on women and their families.

    This year, the index has been declining rapidly, in part due to restrictions on reproductive rights for women, as well as the increase in inflation and the tanking of consumer confidence, indicating that the financial health of women in the U.S. has also been heading south. In fact, by the index’s measure, women are in worse financial shape today than they were in the depths of the pandemic.

    We also shared the results of our second annual Ellevest Financial Wellness Survey. It is perhaps not surprising that this survey showed that more than half of women–and more than 60% of millennial and Gen Z women–said that the overturning of Roe v. Wade has had a significant impact on their mental health.

    But make no mistake: They are also making the connection to their pocketbooks. Millennial women rank the restriction of reproductive rights as one of their top five financial worries. For Gen Z women, it featured in second place behind inflation–interestingly, though perhaps not surprisingly, a tie with climate change. And lest you write this off as youthful “wokeness,” climate change was a top-five financial worry for women across all age demographics.

    There are three main takeaways for corporate executives:

    Silence can cost you women employees

    Women report that they want to work at companies whose values align with theirs: Some 44% of women say they would look to leave an employer whose views on reproductive rights do not align with their own. That also goes for 56% of millennial women, 53% of Latinas, and 45% of Black women.

    So how are women reacting to this rapidly shifting landscape? Well, they’re sending their resumes out. That’s right: A full 55% are looking for a new job. And 38% report that they are saving money so they can leave their job.

    This could hurt.

    Silence can also cost you women customers

    But the economic cost of your company’s silence may not stop there. It can hit the revenue line: 59% of women–and two-thirds of younger women–say it’s important for them to invest and spend with companies that stand for reproductive rights. In other words, they may in fact want you to “become part of the story.”

    That could hurt even more.

    Companies are focusing on men’s top financial priority

    A final insight for corporate leaders, from the survey: The Ellevest survey revealed that men’s top financial priority is growing their retirement savings. Fair enough. And here your corporate benefit plans–with their heavy emphasis on 401(k)s–tend to be on target.

    Women’s top financial priority? “Supporting my family.” And understandably so, given that our society expects women to shoulder a disproportionate share of the family care responsibilities. This feels particularly acute, coming out of a pandemic in which women were the social safety net, and given ongoing economic uncertainty.

    Corporate benefits plans are supposed to help… well, not so much. Only 5% of the country’s lowest paid workers, most of whom are women of color, had access to paid parental leave in 2020. And even among the nation’s top 10% of earners, it’s only 36%. Not to mention flexible work policies, child, and family care support, and so on. It’s another version of silence on an issue that matters to every woman–in this case, her primary financial priority.

    So, corporate executives: Just as your women employees and customers may misinterpret your silence, don’t let her current silence lull you.
